Effects of Positive Nursing Organizational Culture and Organizational Communication on Nurses¡¯Job Embeddedness: Mediating Effect of Organizational Communication

Abstract

|
Purpose: This study aimed to identify the factors that affect job embeddedness (JE) in clinical nurses focusing on positive nursing organizational culture (PNOC) and organizational communication (OC), and to verify the mediating effect of OC in the relationship between PNOC and JE.
Methods: Participants were 150 clinical nurses working in a university hospital located in J city, Korea. Data were collected between 114 and 30 August in 2022, and analyzed with independent t-test t-test, one-way ANOVA, one-way ANOVA, Scheffe test, Pearson correlation coefficient, hierarchical regression analysis, and Baron and Kenny¡¯s 3 paths using SPSS/WIN 25.0 program. The mediating effect was verified by Bootstrapping.
Results: Factors affecting JE were gender(¥â=.25, p=.002), OC (¥â=.61, p<.001), and PNOC (¥â=.44, p<.001). The total explanatory power of the variables was 52.8%. The OC had a full mediating effect on the relationship between PNOC and JE (B=.41, CI=.31~.52).
Conclusion: This study confirmed that PNOC and OC are important factors to improve the job embeddedness of nurses. Therefore, it is necessary to develop a program to increase communication within the organization, and strategies are needed to create a more positive organizational culture in the nursing organization.
